本研究以209對主管與部屬研究,探討組織支持認知是否會影響領導-部屬交換關係及領導-部屬交換關係對員工工作績效與組織公民行為的影響,進一步分析領導-部屬交換關係對組織支持認知與員工工作績效和組織公民行為的中介影響效果。研究結果證實員工組織支持認知對領導-部屬交換關係有正向影響;而領導-部屬交換關係對員工工作績效及組織公民行為有正向影響;在中介效果方面,領導-部屬交換關係僅對組織支持認知與組織公民行為有部份中介影響,對員工工作績效的中介效果則不顯著。 With the samples from 209 leader-member relationships, this study investigated the relationships between perceived organizational support, leader-member exchange, job performance and organizational citizenship behaviors. It is found that employees’perceived organizational support has a positive effect on leader-member exchange, and the quality of leader-member exchange has a positive effect on employees’job performance and organizational citizenship behaviors. The mediating effect of leader-member exchange between perceived organizational support and organizational citizenship behaviors is partly confirmed, and the mediating effect of leader-member exchange between perceived organizational support and job performance is not confirm.
