摘要: | 世界經濟環境不斷的變遷,全球各企業也一直在尋求新的方法、技術以改善組織績效,維持團隊成長和競爭優勢 。本研究認為中階主管於組織架構中扮演著穩定的基石,是基層主管與高階主管的溝通橋樑 ,藉由文獻回顧、訪談與問卷調查之方式,探討中階主管的管理才能發展所從事的重要日常管理活動與所需具備之管理能力故本研究著重在中階主管所需關鍵性管理能力和日常管理活動的關連性之探討,研究結果顯示,中階主管認為重要以及非常重要之管理活動包括:部門策略規劃、部門中長期工作目標訂定、工作協調、進度控制、塑造組織文化及維持正面的道德風氣、人員考核與績效評估、資源(人力、財力、物力)的規畫與分配、新技術與新觀念之引進、團隊建立與領導和和異常況之發掘處理(危機管理);重要的管理能力為:組織願景能力、目標設定、領導組織能力、兼顧倫理與法律議題能力、資源配置能力、創新改進和衝突解決能力。藉由管理活動與管理能力之關聯矩陣之比率分析,本研究進一步整理出個案公司中階主管在執行管理活動與所需具備之管理能力。本研究成果除可供個案公司中階主管於訓練或升遷時,其能力考量之依據外,亦可對中階主管長期之專業才能發展提供有效的建議與具體實施方針。;As the world economic environment constantly changes, companies worldwide have been seeking new methods and techniques to improve organizational performance, team growth and competitive advantage. This study suggests that middle managers in the organization are the cornerstone of the company stability and the communication bridge between the grassroots managers and executives.Through literature review, interviews and questionnaire manner to explore the middle manager’s management skills for the development of important management skill which required in the managerial activity. This study focuses on the managerial activity and competency which are required by the middle manager. The results showed middle managers consider important and very important management activities include: department strategic planning, long term department objectives setting, work coordination, progress control, organizational culture shaping, maintain a positive moral ethos, staff assessment and performance evaluation, resources (human, financial and material) planning and allocation, introduction of new technologies and new concepts, Leadership and team building and excavation and excavation and handling of abnormal event (crisis management);Important management competencies include: organization visioning, goal setting, navigating the organization, ethical/legal issue, resource allocation, innovation and improvement, and conflict resolution skills. In addition to the research results available in case company middle managers when training or promotion consideration, it also provide middle managers to develop long-term professional and provide effective recommendations and specific implementation guidelines. |
